Conflict Isn’t the Problem. Misinterpretation Is.

Conflict has a reputation problem. Most leaders see it as something to avoid, minimize, or resolve quickly, but in our latest #PeopleBeforeStrategy Roundtable, one idea came through clearly:
Conflict isn’t the issue. How we interpret it is.
In today’s diverse and distributed teams, this distinction matters more than ever.
Conflict isn’t just disagreement.
It’s the intersection of:
Different perspectives
Different communication styles
Different interpretations
And often… different assumptions.
“Don’t attribute something to malice that could be explained by misunderstanding.” — Faris Aranki - Strategy and Emotional Intelligence, April Guest Expert
Separate Intent from Interpretation
Most conflict escalates because we assume intent.
A short email becomes disrespect.
A direct comment becomes aggression.
But what if it’s neither?
Leaders need to ask:
Am I reacting to what happened… or what I think it means?
This one shift reduces unnecessary escalation.
Treat Conflict as Data
Guest Expert, Oluwatoyin Ademola M.A, (FCMI) (CPC) (CPM) EIA Practitioner reframed conflict in a powerful way:
Conflict is data.
It tells you:
Where communication is breaking down
Where trust is missing
Where expectations are unclear
Instead of reacting quickly, leaders should get curious.
Because what you learn from conflict can strengthen your entire team.
Move Beyond Polite Agreement
One of the most practical takeaways:
Stop asking:
“Can we all agree?”
Because agreement isn’t alignment.
Real alignment comes from:
Surfacing disagreement
Encouraging honest input
Creating psychological safety
Faris reminded us that sometimes the most productive question is:
“Where do you disagree?”
Conflict isn’t something to eliminate. It’s something to understand.
And leaders who learn to navigate it effectively don’t just reduce tension, they build stronger, more resilient teams.
This is core to how my guest experts and I approach leadership and L&D:
Not avoiding hard conversations, but equipping leaders to have them better.
